Abstract
In this study, Partial Least Squares Structural Equation Modelling (PLS-SEM) is employed to examine the relationships among employee engagement, inclusive management, creativity, and organizational diversity climate in a Saudi university (University of Tabuk). Based on Social Exchange Theory (SET) and Leader-Member Exchange (LMX) theory, the research offers empirical evidence that inclusive leadership enhances the organisational diversity climate, thereby raising employee engagement and creativity. The organisational diversity climate is a vital mediating variable that underscores the importance of translating leadership decisions into beneficial outcomes for employees. Using data from the university employees (N = 150), PLS-SEM results indicate that inclusive leadership strongly predicts organizational diversity climate (β = 0.85, p < .001), which in turn enhances the employee engagement (β = 0.35, p < .01) and creativity (β = 0.30, p < .01), confirming partial mediation effects. These results are consistent with earlier research and back the idea that innovative workplaces are necessary in achieving the organisational success and creativity. The result essentially supports strategic goals in line with the Saudi Vision 2030 by urging businesses to support creativity and increase engagement, employing many and inclusive leadership endeavours to justify investment in such projects. Future study needs to involve multi-institutional and cross-regional samples to validate and extend these findings. Also, the future studies need to investigate moderating variables like workplace culture and demography to improve the applicability of inclusive leadership models in diverse organisational contexts and get deeper insights.

توظّف هذه الدراسة نمذجة المعادلات الهيكلية باستخدام المربعات الصغرى الجزئية (PLS-SEM) لفحص العلاقات بين اندماج الموظفين، والقيادة الشمولية، والإبداع، ومناخ التنوع التنظيمي في إحدى الجامعات السعودية، وهي جامعة تبوك. واستنادًا إلى نظرية التبادل الاجتماعي (SET) ونظرية التبادل بين القائد والعضو (LMX)، تقدم الدراسة أدلة تجريبية على أن القيادة الشمولية تعزز مناخ التنوع التنظيمي، بما يسهم في رفع مستوى اندماج الموظفين وإبداعهم. ويُعد مناخ التنوع التنظيمي متغيرًا وسيطًا محوريًا يبرز أهمية ترجمة القرارات القيادية إلى نتائج إيجابية تعود بالنفع على الموظفين. وباستخدام بيانات جُمعت من موظفي الجامعة (N = 150)، أظهرت نتائج نمذجة المعادلات الهيكلية باستخدام المربعات الصغرى الجزئية أن القيادة الشمولية تتنبأ بقوة بمناخ التنوع التنظيمي (β = 0.85، p < .001)، والذي بدوره يعزز اندماج الموظفين (β = 0.35، p < .01) والإبداع (β = 0.30، p < .01)، مما يؤكد وجود تأثيرات وساطة جزئية. وتتسق هذه النتائج مع البحوث السابقة، وتدعم الرأي القائل إن بيئات العمل الابتكارية ضرورية لتحقيق النجاح التنظيمي والإبداع. وتدعم النتائج، بصورة أساسية، الأهداف الاستراتيجية المتوافقة مع رؤية السعودية 2030، من خلال حث المؤسسات على دعم الإبداع وزيادة اندماج الموظفين، وتوظيف جهود قيادية متنوعة وشمولية لتبرير الاستثمار في مثل هذه المبادرات. وينبغي أن تشمل الدراسات المستقبلية عينات متعددة المؤسسات وعابرة للمناطق للتحقق من صحة هذه النتائج وتوسيع نطاقها. كما ينبغي للدراسات المستقبلية بحث المتغيرات المعدِّلة، مثل ثقافة مكان العمل والخصائص الديموغرافية، من أجل تعزيز قابلية تطبيق نماذج القيادة الشمولية في السياقات التنظيمية المتنوعة، والتوصل إلى رؤى أكثر عمقًا.
